4 Performance Management Best Practices That Help Employees Thrive
JAN 20, 2026
Performance management is most effective when it develops people, not just evaluates them. Here are four practices that make a measurable difference.
Parhaiden käytäntöjen 1: Keskity kehitykseen, ei pelkkään arviointiin
Yleisin epäonnistuminen suoritusjohtamisessa on käsitellä sitä puhtaasti arviointiharjoituksena: arvioida työntekijöitä, puolustaa arviota ja siirtyä eteenpäin. Vaikuttava suoritusjohtaminen käyttää vähintään yhtä paljon aikaa tulevaisuuteen suuntautuviin kehityskysymyksiin kuin taaksepäin katsovaan arviointiin: mitä työntekijä haluaa kehittää? Mitä kyvykkyyksiä liiketoiminta tarvitsee tältä roolilta ensi vuonna? Mitkä konkreettiset toimet kuromat tuon aukon umpeen? Kehitykseen keskittyvät keskustelut tuottavat korkeammat sitoutumispisteet ja pienemmän vapaaehtoisen vaihtuvuuden kuin puhtaasti arvioivat keskustelut.
Parhaiden käytäntöjen 2: Kouluta esihenkilöt käymään keskustelu
A performance management system is only as good as the managers who use it. Many managers are promoted for their technical expertise, not their people skills, and feel uncomfortable with the ambiguity of performance conversations. Invest in practical training that covers how to give specific behavioural feedback, how to discuss underperformance constructively, how to respond to emotional reactions, and how to set goals that are stretching but achievable. Role-play exercises and manager peer groups to share approaches are more effective than e-learning modules alone.
Parhaiden käytäntöjen 3: Kalibroi arvioinnit esihenkilöiden välillä
Without calibration, performance ratings reflect manager generosity as much as employee performance. A rating of 4 out of 5 from one manager may represent the same underlying performance as a 3 out of 5 from another. Calibration sessions, where managers compare their ratings and discuss outliers, reduce this variation and make the distribution more meaningful. They also surface bias: if a particular demographic group is consistently rated lower despite comparable performance evidence, calibration provides the forum to address it.
Parhaiden käytäntöjen 4: Sulje silmukka selkeillä seurauksilla
Performance management without consequences is performance documentation. High performers should see a link between their ratings and reward, whether through pay progression, promotion, or development opportunities. Underperformance should lead to a structured support plan with clear expectations, a defined improvement period, and a stated outcome if the standard is not met. When employees see that performance management leads to real, predictable outcomes, engagement in the process improves significantly.
