Why internal mobility matters for retention
LinkedIn's Workplace Learning Report found that employees are more likely to stay at a company longer if they can see career movement happening within the organisation. When internal candidates are consistently passed over in favour of external hires, the message is clear: the organisation does not invest in developing its own people, and the only way to advance is to leave. Formalising an internal hiring process that gives internal candidates genuine visibility of open roles and a fair, transparent assessment process is one of the most cost-effective retention tools available.
Building the process
A thorough internal hiring process includes: a mandatory posting of all roles internally before external advertising begins (typically for five to ten working days), clear eligibility criteria for internal applications, a fair assessment process that does not disadvantage internal candidates through higher scrutiny than external ones, prompt and constructive feedback for unsuccessful internal applicants, and a commitment from managers not to block team members from applying for internal opportunities. Track the internal fill rate (percentage of open roles filled internally) as an HRIS metric and report it to leadership quarterly.
