The Complete Guide to Employee Onboarding

APR 5, 2026

Effective onboarding is one of the highest-ROI activities in HR. This comprehensive guide covers everything from pre-boarding to the 90-day mark.

The business case for great onboarding

Research consistently shows that employees who experience a structured onboarding programme are significantly more productive in their first 90 days, more likely to remain with the organisation at one year, and more engaged throughout their tenure. The cost of a bad onboarding experience is high: early attrition is expensive (typically 50-200% of annual salary in replacement costs) and demoralising for the team left behind.

Pre-boarding: the period before day one

Pre-boarding covers everything from offer acceptance to the first day. Send a welcome email within 24 hours of the offer being accepted. Assign a buddy before they start. Set up IT access, desk, and access cards in advance. Send a first-day schedule so the new starter knows exactly what to expect. Small details matter enormously: a new employee who arrives to find their laptop is not ready and nobody knows who they are will form a lasting negative impression.

The first week

The first week should be structured but not overwhelming. Focus on three things: the team and working relationships, the role and expectations for the first 90 days, and the practical tools they need to get started. Avoid cramming compliance training into day one. Spread it across the first two weeks. Schedule social time, whether a team lunch or a virtual coffee, to help the new starter build relationships.

The 30-60-90 day framework

A 30-60-90 day plan gives the new employee clear milestones and the manager a structured check-in cadence. At 30 days, the focus is on learning: understanding the team, the tools, and the key relationships. At 60 days, the focus shifts to contributing: completing initial tasks and identifying early wins. At 90 days, the focus is on delivering: operating independently and contributing at the expected level. Review the plan in a formal check-in at each milestone.
