Why standalone DEI initiatives are fragile
A standalone DEI initiative, a programme with its own team, its own budget, and its own metrics that rarely connect to core business outcomes, is always at risk of being cut, deprioritised, or reduced to symbolic activity when business pressures increase. The organisations that have made genuine and sustained progress on diversity and inclusion have not done so through a DEI programme that sits alongside the business; they have embedded DEI considerations into every core people process, from hiring and promotion to pay decisions and leadership development.
What integration looks like in practice
Integration means that every hiring decision asks: have we sourced broadly enough to consider diverse candidates? Every promotion decision asks: does our data show consistent criteria being applied across demographic groups? Every pay review asks: are pay decisions equitable within each grade band? Every leadership development programme asks: is the cohort representative of the diversity we want to develop? These questions do not require a DEI team to ask them; they require DEI considerations to be built into the governance of each process, so they are asked whether or not a DEI specialist is in the room.
