How to Build a Competitive Benefits Package in 2026

MAY 18, 2026

A strong benefits package is one of the most powerful tools in your recruitment arsenal. Here is how to design one that stands out.

Why benefits matter more than ever

Base salary is no longer the only lever HR teams have in the fight for talent. Candidates now evaluate total reward, which includes health cover, pension contributions, flexible working, learning budgets, parental leave, and wellbeing support. Research consistently shows that employees who feel their benefits meet their needs are significantly more engaged and less likely to leave. In tight labour markets, a well-designed benefits package can be the deciding factor between winning or losing a hire.

Start with what your employees actually want

Before adding or cutting benefits, survey your existing workforce. Ask which benefits they value most, which they rarely use, and what they wish you offered. Segmenting results by generation, life stage, and role type often reveals that different groups have very different priorities: younger employees may prize student-loan assistance and flexible hours, whilst those with families value enhanced parental leave and health cover for dependants. Acting on survey data signals that you listen, which itself boosts engagement.

Core benefits you cannot afford to skip

Regardless of company size, certain benefits have become table stakes: a workplace pension with a meaningful employer contribution, at least 25 days of annual leave, private health insurance or access to GP services, and some form of income protection. Employees who lack these basics will not stay long, no matter how strong your culture is.

Differentiate with flexible and lifestyle benefits

Once the foundations are in place, flexible benefits let employees tailor their package to their own circumstances. Options include additional annual leave purchases, cycle-to-work schemes, gym memberships, dental cover, childcare vouchers, and enhanced parental leave beyond the statutory minimum. A flexible benefits platform lets employees mix and match within a set allowance, reducing waste and increasing perceived value.

Measure utilisation and ROI

Benefits cost money, so track which ones employees actually use. Low uptake on a benefit usually means poor communication rather than lack of interest. Run regular benefits fairs, include benefit reminders in onboarding, and report utilisation data to leadership annually. Calculate the cost per employee per benefit and weigh it against retention impact and employee satisfaction scores to justify or revise the investment.
