A candidate profile defines who you are looking for before you start looking. Here is how to build one that sharpens your whole hiring process.

What a candidate profile is

A candidate profile, also called an ideal candidate profile or hiring persona, defines the characteristics of the person most likely to succeed in a specific role. It goes beyond the job description's list of duties to describe the skills, experience, behavioural attributes, and motivations of the ideal hire. It is built before the job is advertised and used throughout the recruitment process to ensure all decisions are made against a consistent standard rather than a vague sense of 'culture fit'.

How to build one

Start by interviewing two or three of your current top performers in the same or similar role. Ask what skills they use most, what they found hardest in their first six months, what motivates them, and what they would look for if they were hiring their own replacement. Combine this with the hiring manager's view of what success looks like in the role at 12 months. Distil this into four to six must-have criteria and three to four nice-to-have criteria. The must-haves form the basis of your screening process.

Using profiles to reduce bias and improve consistency

A documented candidate profile reduces the scope for individual interviewers to apply different criteria or to favour candidates who remind them of themselves. Before each interview, all interviewers should read the profile and know which of the criteria their interview is designed to assess. Structured scoring against the profile criteria, rather than a subjective overall impression, makes hiring decisions more defensible and more equitable.
