How Algorithms Are Changing the Way HR Works

Algorithmic tools are being applied to recruitment, performance evaluation, and retention prediction. Here is what HR needs to know to use them responsibly.
Where algorithms are already in use
Algorithmic tools are more prevalent in HR than many practitioners realise. CV screening tools that rank applicants based on keyword matching or past successful hire profiles are widespread in ATS platforms. Performance prediction models flag employees at risk of leaving or underperforming. Scheduling algorithms optimise shift patterns for hourly workers. Compensation tools benchmark pay against market data using statistical models. Each of these applications has genuine utility, but also risks that HR must understand and manage.
The bias problem
The most significant risk in algorithmic HR tools is bias amplification. If a CV screening algorithm is trained on data from past successful hires, and those hires were predominantly from a particular demographic due to historical bias in the hiring process, the algorithm will learn to prefer that demographic. The algorithm does not introduce new bias; it scales and systematises existing bias that would previously have been inconsistent and therefore partially self-correcting. HR leaders must audit algorithmic tools for discriminatory impact in the same way they audit human decision-making processes.
Using algorithms responsibly
The guiding principle for algorithmic HR tools is human oversight. Use algorithms to inform decisions, not to make them autonomously for any consequential outcome affecting an employee's employment status, pay, or development. Require transparency from vendors about how their models work and what data they were trained on. Conduct regular audits of outcomes by demographic group. Ensure employees have the right to request a human review of any algorithmically influenced decision, which is a legal requirement in some jurisdictions.
